A multilevel, identity-based approach to leadership development   总被引:1,自引:0,他引:1  
A frontier of leadership development is examined involving the respective roles of levels-of-analysis and identity in constructing an integrated development system. An approach is described in which individual and relational leadership identities are the focus of developmental efforts at lower organizational levels (e.g., individual contributor and first-level supervisor) but collective identities become the focus at higher levels (e.g., general manager and above). The separate areas of levels-of-analysis and leader identities are first discussed in terms of their respective relevance to leadership development. These are then discussed jointly in elaborating on a proposed development approach that integrates across organizational levels as well as levels of development (i.e., leader development and leadership development). In developing collective leadership identities, processes that involve participants in engaging across boundaries (functional, hierarchical, geographical) are recommended.  相似文献

The starting-point of the present paper are systematic differences between the answers of German corporate managers and professors in an empirical study by C&L Deutsche Revision AG (1995) on accounting harmonization. In this study, managers expressed themselves in all questions more positively towards current German accounting and more negatively towards US accounting than professors. The fundamental assumption put forward in this paper is that these differences are due to differences in the economic interests of the two groups. To test this empirically, hypotheses are deduced with regard to the accounting-related interests of the executive managers. The idea behind the hypotheses is that managers' answers to questions in the C&L Industry Study can be explained by structural features of their respective companies. The hypotheses are tested using multiple regression analysis. The results of the tests show that managers' answers can, to some extent, be explained by the suggested multiple regression approach. However, the answers to the rather general and abstract question (the preferred balance between the true-and-fair-view and prudence accounting principles) are much better explained than the answers with regard to detailed US-GAAP regulations. We must assume that the managers' attitudes towards concrete US-GAAP, which are directly related to corporate accounting practice, are influenced by a multitude of firm-specific and personal factors.  相似文献

一般以为,上市公司的股权融资偏好是由于不合理的成本因素、有缺陷的监管制度和政策与低效的资本市场等原因造成的.本文分析认为,上市公司股权融资偏好产生的基本原因是管理者的内生融资偏好.如果公司绩效影响管理者的财富(或职位、声誉等),管理者的偏好将支配公司的融资决策;对称信息下,管理者将有充分的股权融资偏好.不对称信息下,如果管理者对公司项目(或资产)拥有私人信息,且厌恶风险,管理者将最大限度地使用股权融资,直至达到均衡.最后,本文提出,管理者对股权融资的偏好是内生的,治理目前上市公司股权融资偏好所产生危害的基本思路是"疏",而不是"堵".  相似文献

本文从管理者能力的视角出发,选取2010-2018年沪、深A股上市公司为样本,实证分析了管理者能力对债务契约的影响及其影响路径。研究证明:管理者能力越强,企业的债务期限结构越短、债务融资成本越低。进一步研究发现,在不同的法制环境中,二者的关系存在异质性,即管理者能力对债务期限结构、债务融资成本的影响在法制环境较高的地区较为显著。本文丰富了企业债务契约的影响因素,探寻了管理者能力影响债务期限结构、债务融资成本的路径。  相似文献

Control of projects is a core issue for organizations. Successful projects, such as information systems projects, enable organizations to develop a superior supply network and enhance the capability of operations management. A few studies have investigated the effects of control on project performance; however, complexity risk has not been integrated into the relationship between control and performance. Limited evidence has been provided concerning whether modes of control differ in their effectiveness in the presence of a single risk factor. Based on quantitative data obtained from 128 information systems projects, behavior, outcome, clan, and self-control are empirically determined to be positively associated with the system performance of projects. However, complexity risk generates a mixed moderating effect on the relationship between control and performance. In the presence of a high complexity risk, the effects of behavior and self-control on performance are low, whereas the effectiveness of outcome and clan control increases. This finding implies that complexity risk is a double-edged sword with regard to control. Each control mode exhibits different characteristics and effectiveness under high complexity risk. Therefore, appropriate control modes should be carefully selected, and highly effective control modes, such as outcome and clan control, should be prioritized in managing complex system projects.  相似文献

Personal managerial indiscretions are separate from a firm's business activities but provide information about the manager's integrity. Consequently, they could affect counterparties’ trust in the firm and the firm's value and operations. We find that companies of accused executives experience significant wealth deterioration, reduced operating margins, and lost business partners. Indiscretions are also associated with an increased probability of unrelated shareholder-initiated lawsuits, Department of Justice and Securities and Exchange Commission investigations, and managed earnings. Further, chief executive officers and boards face labor market consequences, including forced turnover, pay cuts, and lower shareholder votes at re-election. Indiscretions occur more often at poorly governed firms where disciplinary turnover is less likely.  相似文献

We examine whether stock liquidity exacerbates or mitigates managerial short-termism. Utilizing earnings management as a proxy for managerial short-termism, we establish three major findings. First, firms with liquid stocks engage in less accrual-based and real earnings management. Second, the effect of stock liquidity on earnings management is amplified for firms with high levels of managerial pay-for-performance sensitivity. Third, the positive association between the intensity of earnings management and firm cost of capital is evident only for firms with low stock liquidity. Our findings are consistent with the threat of blockholder exit as the main governance channel through which stock liquidity discourages opportunistic earnings management and mitigates managerial short-termism.  相似文献

With the deepening of economic globalization, cross-border mergers and acquisitions (CBMAs) are increasingly becoming an important choice of transnational investment, and more Chinese firms are becoming involved in them. However, the success rate of CBMAs for firms in China seems to be lower than that for firms in other countries. Using data on the CBMA deals initiated by Chinese A-share listed enterprises from 2003 to 2018, we examine the association between managerial ability and the likelihood of completing CBMAs. The empirical results show that the average impact of managerial ability on the likelihood of completing CBMAs is positive. Furthermore, by taking heterogeneity of the ownership structure into account, we find that the positive effect of managerial ability is significant only for non-state-owned enterprises. Moreover, the results from the mediation model show that relaxing financing constraints is a possible channel by which managerial ability affects the likelihood of completing CBMAs. In the process of internationalization, effective management of dispersed location-specific knowledge is the key to successful internationalization strategies for companies. Rapid internationalization often prevents multinational corporations (MNCs) from absorbing and internalizing internationalized knowledge in a timely manner and achieving ideal performance. Compared with MNCs in developed countries, emerging market multinationals (EMNCs) are more inclined to implement a rapid internationalization strategy to enhance their own competitive advantage. However, their internationalization process is limited by their lack of managerial resources. Why and how would internationalization speed impact the survival of EMNCs Subsidiary? Using the survival analysis method and taking the Chinese A-share listed companies as empirical setting, our results show that the internationalization speed negatively affects the survival of EMNCs Subsidiary; Both CEO international experience and state ownership weaken the negative impact of internationalization speed on the survival of EMNCs Subsidiary. We argue that rapid internationalization underestimates the Penrose effect in the process of internationalization, that is, underestimates the managerial resources required to learn and accumulate absorptive capacity, and effectively manage dispersed knowledge. Based on the dual context of dispersed knowledge management and managerial constraints, this paper expands the understanding of the impact mechanism of internationalization speed on corporate performance, and also has certain guiding significance for the selection of internationalization speed of EMNCs.  相似文献
